In today's challenging labour market, attracting and retaining excellent hospitality staff requires more than just competitive pay—it demands a stellar workplace culture.
Talented individuals assess potential employers with a critical eye. They don't just look at pay rates but also the work environment, team dynamics, and business ethics. Competing with restaurants and pubs where large tips are the norm for staff, coffee shops must position themselves as a great workplace.
As Peter Drucker famously said, "Culture eats strategy for breakfast." Successful coffee shops have a positive work culture that inspires loyalty and enthusiasm. Poor leadership, by contrast, fosters toxic environments and perpetuates high turnover.
Any amateur psychologist reading this would know Maslow's Hierarchy of Needs. In simple terms, it outlines what motivates people to work, starting with the need for survival through getting food and shelter, then for safety and security, including emotional and financial security. In our modern society, these first two are almost a given.
It's the following three levels that employers need to focus on to provide a fulfilling job.
Your team must be loved and feel they belong; they must feel respected and accomplished and ultimately develop and grow personally.
The elephant in the room is that the values and culture of the founders/owners can be decimated by a poor-fit local manager who talks the talk but is under pressure to deliver.
In our experience, people enjoy their jobs more when they have a clear framework (rules), the freedom to make their own decisions in the interest of the customers, and the opportunity to grow both personally and in their careers.
It's about fostering trust, encouraging collaboration, and celebrating the team. A happy, motivated team member doesn't just stay longer—they make a business exceptional.
Listen for laughter in the busiest times, as it points to a team performing at its highest level.
